How to Absolutely Crush Your Passive Candidate Sourcing With Cold Emails Creating a brilliant cold email campaign to attract passive candidates is hard. Fortunately, there is a proven science of what makes a cold email tick. Heres what Ive seen work after sending thousands of cold emails. Stay targeted Sending out super targeted messages is of paramount importance. Just search recruiter or recruiter email on forums like hacker news and you will see why. Untargeted recruiting emails inspire some very visceral reactions! Sometime back, a simple mishap made me realize this. I used to send a few design versions to three of my colleagues to gather their feedback during our design iterations. I used to do this every week in the middle of the design sprint and it would hardly evoke a response. Once I accidentally sent one email to just one colleague and immediately got a response! The reason is pretty simple. When I send an email to an individual, she knows it was written specifically for her. She knows that I value her opinion. This doesn’t happen when I send the same email to three different people. There are two hacks I use to make sure I stay super targeted in my emails. Cap your outreach: A great way that has worked for me is putting an artificial cap on the number of people I reach out to in a day. 25 to 30 candidates a day is a reasonable limit that helps you stay targeted and disciplined. Say no to plain templates: Write at least one sentence specifically for the candidate you are reaching out to. This helps me signal I researched about her and reached out for a reason. I dont craft each email from the ground up, but each email contains at least one sentence written specifically for the person I am reaching out to. ` Start narrow There are two ways to go about sourcing candidates. The first one is you start narrow and reach out to a few candidates who you think are best suited for the role and widen your search from there. Or you can do it the other way around. In most cases, starting narrow works. It helps you Source fewer candidates per hire Increases response rates Improves your interview to hire ratio Be much more efficient because you have to source and reach fewer candidates. Measure your email campaigns As the old adage goes You can’t improve it, if you can’t measure it. This is also a major reasons why starting narrow is a better way it gives you a clear idea of what’s working and what’s not. If you reach out to candidates who are not best suited for the job, your outreach wont yield any results. This can leave you guessing and down the path where you keep experimenting with your pitch. The chances are there is nothing wrong with your pitch and you are exactly where you started. Whereas, there are only two reasons if you don’t get responses from best-suited candidates. Either your pitch isn’t appealing enough for them or your idea of best-suited candidates is not accurate enough. In both cases, you can go back to drawing board and avoid committing to a wrong strategy. Be human Sounds like a banal truism doesn’t it? It’s not! We’ve all seen emails that just sound terrible and look like theyve been sent by a bot or a machine that was fed templates! First reaction Archive. Your email needs to sound like it came from a human being. The best way I have found to do this is to avoid the first person pronouns I, we, us and our and instead use second person pronouns  you, your, yours. This practice forces you into putting yourself in the candidate’s shoes and actually talk to them about the things they care about! Never not follow up If only I had a dime for every time someone reached out to me cold and then never bothered to follow up! Before you even start sending out your first email, you need to have your follow up strategy in place. Never reach out cold without following up. While working with our customers, I am continuously amazed at how many times recruiters don’t bother following up. More often than not I push our users to experiment with it. That’s all! Just experiment on next 100 candidates you reach out. Measure the results and if you think there is a noticeable uptick in the responses you get, that’s great. If not, no harm done. You can easily triple your response rate with simple follow-ups. The best part, you don’t even have to spend time doing that. They can be completely automated and can give you much better results. At recruiterflow we analyzed more than 10,000 cold emails and saw the effects of this.  And we did not take the random emails. We took the top 20 percentile of best performing email campaigns on our platform. Here’s what the average response rate looked like for each consecutive email in the sequence. The first email gets about 10% candidates replying. By the 4th email, nearly 60% of them have replied! The question you might ask is, how do I follow up. Here’s one that worked fairly okay. That’s it!  What I’ve consistently seen is that you need to keep your follow up simple. Just saying “Hey First name, I know you might be super busy but I thought I should follow up” would go a lot further than you wouldve imagined. Simple follow-ups work because your prospective candidate is not expecting another email. It sets you apart from the legion of other recruiters out there trying to woo the candidate. How to stave off loneliness Melissa and I had a fight yesterday. We have this fight once or twice a month. Someone who neither of us knows well will ask Melissa something about me just out of an odd curiosity about my life. Something stupid, like, Whats Penelope doing for Thanksgiving? Its stupid, yes, but I think its even more stupid that Melissa answers. So I tell her dont talk to anyone about me. I dont want her to be a source of Penelope information. I just want her to be a friend. You will notice this is very hypocritical of me. But I dont care. I make the rule anyway: No talking about me. Ever. Then she thinks everything is an exception. Like, telling her co-worker what its like sitting across from me while I make up dialogue that she is not saying. So I say, Im not talking to you anymore. Youre a terrible friend. She says, I am not a terrible friend. I have really good intentions. Okay. Youre a retarded friend. You dont understand boundaries. Im trying. And you see everything black and white and its not. Do you think that when Jennifer Anistons friend tells the National Enquirer where Jennifers eating then her friend just says, oh sorry, Im trying. Are you crazy? You are not Jennifer Aniston. Im making a point. No. Youre not. Youre sounding crazy. Well, so are you. We should just not be friends. I dont even need any friends. Call me back when you are not angry. Okay. Then I call back in ten minutes. But the truth is, I dont really like having friends. I dont like that friends are as much trouble as a boyfriend but they dont go down on you. Still, I dont want to end up being a crazy person. Did you see Grey Gardens? I worry a lot that Ill end up like them. Has anyone said that Big Edie and Little Edie have Aspergers? I am diagnosing them right now. Im not even going to google it to see if Im alone in this theory because I know Im right. Anyway, I worry that if I dont take steps to be normal in friendships then Ill end up like them. Loneliness is a serious matter. Its a medical condition. New York Magazine ran an article about loneliness about two years ago. Im going to quote liberally from it, so Id better link to it now: Is Urban Loneliness a Myth? by Jennifer Senior (one of my favorite journalists). She writes: Studies show that loneliness is associated with morning surges in cortisol, the stress hormone, and increased vascular resistance, which results in higher blood pressure. They also show the lonely drink more, exercise less, get divorced more often, and have more family estrangement and run-ins with the neighbors. And theyre fatter. I read that, more than a year ago, and then I started paying attention to how people avoid loneliness. 1. Get a friend at work. Or leave. Friendship is one of the key factors that make the difference between a bad job and a good job. This research comes from a huge poll from Gallup. Tom Rath, the Gallup pollster who puts data into bestselling books, wrote Vital Friends, which, in a nutshell is about how its nearly impossible to hate your job if you have a friend at work. I have found this to be true. You could have that nagging feeling that the work is not right for youmaybe youd be better suited in another fieldbut you will not dread going to work if a friend is there for you. 2. Pick a location that does not feel lonely. Loneliness isnt about objective matters, like whether we live alone. Its about subjective matters, like whether we feel alone, according to Senior. And loneliness, it turns out, is relative. If you live in a town full of single people, you feel less alone than if your town is full of married people. If you are not married but your friends are, a city is better because it trades on weak ties, according to Stanford University professor Mark Granovetter, in his essay The Strength of Weak Ties. Weak ties provide a lot of value in our lives. They are, for example, much better for helping us find jobs because they offer us diversity and breadth. The same goes for love. Think about it: if youre single, you already know all your friends single friends. Its your acquaintances single friends you dont know. 3. Learn rules for friendship, and then bend them to suit you. One of the most interesting things about Aspergers, I think, is that the need for friendship is very low. Its there, for sure. People with Aspergers want a friend. But they pretty much want just one. So they spend a lot of time searching for that friend and then dont let the friend go. People with Aspergers are extremely loyal, but you couldnt call us clingy because our need for alone time is so high. (A common marriage for two people with Aspergers is two separate bedrooms so they can have maximum alone time. Knowing the person is next door is often enough.) I am like this, for the most part. So Im fascinated by how other people have their friendships. I have had to study the rules of making friends to make sure I have some. (Michelle Winner wrote a great book about these rules.) For example, I used to have a schedule of when to call people, because friends call friends. But it tired me out. I ended up picking friends who dont use the phone. Then I had a schedule of when to visit friends. Because friends hang out together. But instead, I found myself focusing on friends who were out of town. It was an easy solution. I know Im not the only person who is confused by the ideas of friendship. I had a friend who was a call girl, and she did only a minimum of seven days with a client. Her specialty was going on business trips with men who could not get their wife to come with him on the trip because she had to stay home with the kids. I asked my friend if it was just crazy, nonstop sex for a week, and how was that not exhausting. She said the week-long trips were the best type of clients because, Mostly, the guys just wanted a friend.

LinkedIn Conundrums There Are Few Absolutes Every individual on LinkedIn has a different interpretation of how they want to use the tool. I hope you have goals for how you plan to use LinkedIn both as a job seeker and as someone who is truly managing their career. (FYI: LinkedIn is not just for finding a jobit is for building relationships while you are employed!) Keep in mind standard business etiquette- be polite, considerate and respectful of differing opinions and views. Here are some of the sticky-wicket questions commonly posed. Thanks for the Endorsement (or not) LinkedIn’s new Endorsements is promoted as a way to give kudos with one click. Yet, if it is so simple to give, do you really need to respond with a thank you? Old fashioned etiquette would say, yes, thank someone. However, that takes time and effort; more time and effort than it took the person to endorse you. Several clicks later, you can and probably should thank someone in a message through LinkedIn. If you chose to return the favor and endorse them, that is another option and decision you can make. If you do decide to send a thank you, know that it will probably be one of very few the recipient receives. This might be the very reason you decide to take the time to do it! Someone wrote a recommendation for me. Do I need to return the favor? Often people use the give to get principle to entice someone to write a return recommendation. Does this mean you must accept and post their endorsement as well as write one for them too? If you did not ask for their recommendation, it is up to you to decide how and if you want to make it visible on your profile. Also note that if there are typos or if the message isnt quite to your liking, you can ask for the author to modify what theyve written. If you feel comfortable and confident enough to write a recommendation of their work, then you could return the favor. However, you are not obligated to do so. In either case, you should thank the individual for their recommendation. I dont remember (or know) the person who has endorsed me. What should I do? Have you ever received a request to connect on LinkedIn from someone you didnt know or cant remember? If you are open to new connections, then most likely you will accept the request to connect. If you prefer to connect only with people you know, then your choice is a bit more difficult. Maybe you did meet this person and they havent reminded you. You could chose to send a message to them and ask for a reminder of how you have met or how each other. Or you could simply ignore their request. If you do chose to ignore the request, also think about the potential opportunities you may miss out on or the additional relationships you may not forge. Interactive or static? Should LinkedIn be a network where you exchange ideas or just a place to post your experience? Perhaps this isnt a question you have thought about. Now would be a good time to think about what you want to get out of using LinkedIn. What are your goals for using it? If youre employed, have you considered how you can use it to improve your job performance, keep current with industry trends, or build new partnerships? If youre unemployed, are you only using LinkedIn to search for jobs? In either case, consider how you can get more from using the site. Think about how it can add value to your career. I don’t. When it happens, I believe it is meant to happen at that moment, right where you are. Now, I’m talking about creating serendipity when it comes to your job search or the promotion of your business (in the case of the job search, your business is YOU!)Sometimes my clients are reluctant networkers for a multitude of reasons and need a bit of assistance to take the first step. I’ve found that their attitude is what holds them back and the following suggestions have helped them. If you need a little help with networking, let’s see if these suggestions make a difference in your job search.Attend an event, conference, social gathering or other networking opportunity with an expectation that something great is going to happen.If you attend networking events where the emphasis is on relationship building rather than business and pitching you will find it easier to become comfortable with meeting new people.   Events such as #linkedinlocalsydney events held by Jane Jackson, Career Management Coach LinkedIn Trainer and Jillian Bullock, The LinkedIn Ninja Down Under are perfect for this!Treat every encounter, client meeting or networking event as an opportunity to provide value to whom you’re talking. Focus on letting yourself be free from agendas and create a positive impression on everyone you will meet. Allow yourself to enjoy each meeting, as you will learn something from every encounter.2. Tell yourself that you are going to have a great time and will meet interesting people.3. Armed with a positive attitude, open for all good things to come, ensure that you are prepared with what is necessary to create the serendipitous moment … business cards, marketing material (if appropriate.) It’s all well and good to expect great things to happen â€" you do need to prepare so you have what’s required to follow up if and when the time is right.4. Be observant. Keep your focus on what is going on around you â€" who is attending an event, what the vibe is in the room, all this will give you clues as to whom you may wish to approach to ask a question or strike up a conversation. Be open to being approached too and welcome an introduction with a warm smile and firm handshake.5. Evaluate your surroundings. If you’re attending an event, conference or social networking event and the aim is to expand your network, ask yourself the following questions:Where will I be the most visible? Where are people most likely to engage with me? Who looks like someone I’d like to have a conversation with?6. Just BE THERE! Show up and be prepared to let new people and situations unfold. If you are relaxed, others will relax with you too.7. Extend every encounter. When talking with someone new and there is a mutual respect developing, ask if they would like to continue the conversation over lunch or coffee. Be interested. The longer you spend with someone, the more likely you are to discover how you can help each other. There may be other events you could attend together.8. Make your memory happy. After you meet someone, WRITE DOWN (either on their business card or elsewhere) some memory joggers such as what he or she looked like, what you talked about, some personal info you can bring up next time you talk, your common point of interest. Or use a digital business card app to make things even easier for you such as slideit.io9. Follow up with a phone call or an email within the week. Use the information gathered from #8 in your follow up. Prove that you really were listening! Then, offer something valuable like a link, recommendation or article. It’s always a lovely thing to provide something of value or interest and all it takes is a little bit of your time.Sometimes great things will happen and you won’t even realise that it was serendipity, other times you will realise that it was you who helped serendipity along a little bit.Develop a positive attitude of expectation, prepare yourself mentally and when you turn up with a smile, that serendipitous moment (new people, new opportunities) will come to you.How to you approach networking?
